The gap between the vision of executive leadership and senior leaders is significant. Senior leaders do not know how to connect with and lead other leaders which has a trickle down effect to staff. For example the idea of creating a safe and inclusive environment; it sounds great and attractive as it's a current societal goal but they have no idea how to bring that culture to life. During my ~4 years as a leader I saw the steady erosion of morale and motivation as a direct result. My ability to support and empower staff was greatly limited due to this. They say they are pay for performance, but they are not. Bonuses are determined based on a bell-curve and overall performance has little to do with bonus payout. Additionally, salaries are incredibly low compared to similar companies in similar geographies. The work environment is not psychologically safe. If you do not share a popular opinion it is not valued or fully heard. Senior leaders greatly lack any form of emotional intelligence. Advancement is massively challenging. They do not promote; despite doing the work of a senior role you must apply and then you must navigate the political waters and agendas of others; your performance has little to do with where you can go within the organization.
