They will end up acting within that role without the title or pay, and told by management throughout that time that they are basically a "second -insert job title here-" and the employees within your department will treat you as such. Then when a position in management becomes available you are passed up for someone far less knowledgeable and qualified for the position based on personality. And when you are unsurprisingly demotivated, devalued and disillusioned over your place at the company and express that to the leadership that gaslit you the whole time, management panics and tells you they don't want you to quit because you're so valuable to their team and they need you. There's so much lip service of "we're better together" when forcing employees back into office when they want to continue to work remotely but discouragement of employees connecting with each other through the departments to increase knowledge and community. There's so much "us vs. them" mentality through the departments and they like it that way because it discourages unionizing and community amongst the people who actually do the work.
